Inclusive Leadership and People Practices
The Premise
In 2023, 75% of employers in the US reported difficulty finding necessary
talent, a 17-year high. At the same time, segments of the US population
lack access to satisfying, supportive jobs.

These two broad problems are not mutually exclusive. In fact, solutions can
be found when organizations aim to be *inclusive*. When they adopt
human-centered leadership, broaden their approaches to encompass wider
sources of talent, and seek to deeply understand and meet the needs of that
talent, they build a stronger workforce and a stronger society.

Here are some ways to hire, inspire, and retain talent.

01. Be a generous leader
BCG veteran Joe Davis, who most recently served as head of North America
operations for the firm, is now the author of a new book about his
leadership experiences, *The Generous Leader: 7 Ways to Give of Yourself
for Everyone’s Gain*. He writes: “Executing the heartfelt practice of
inclusion and building and supporting a diverse team is not simply about
hitting metrics; nor is it about your own conscience. It is good for your
business. It is the right thing to do for individuals who may be facing
structural disadvantages. It is the right thing to do for humanity.”

02. Widen talent pools
More than 600,000 people are released from US state and federal prisons
each year and seek job opportunities, yet they, along with millions of
additional justice-involved individuals, are unemployed at rates far higher
than the national average. But fair-chance hires perform as well as, or
better than, their non-justice-involved peers—and they form a strong,
motivated, largely untapped source of workplace talent. A growing number of
organizations see fair-chance hiring as a social imperative and an
essential part of their inclusivity efforts.

03. Reimagine talent systems
Many job postings include degrees as prerequisites, but how necessary are
they? For example, 67% of job postings for production supervisors and
executive administrative assistants require a college degree—but only 16%
and 20%, respectively, of people in those roles have one. This suggests
that skills-based hiring might be a better approach than credentials-based
hiring in some cases. Organizations need in-demand skills, and the best way
to ensure they get those skills is to hire and/or train expressly for them,
without mandating particular educational credentials.

Frontline workers play a critical role, forming the backbone of many of the
largest US companies. But more than half of the people in this important
demographic say they feel burned out, and more than a quarter are actively
or passively looking for a new job. With proper attention and investment,
though, frontline workers constitute a motivated workforce that can unleash
an organization’s highest potential, providing significant business value,
reducing turnover costs, and serving as a pipeline for higher-level roles.
